Factors Explaining Innovative Work Behavior from a Human Capital Management Perspective

Abstract

Organizations that rely heavily on knowledge will be able to survive and thrive in the highly dynamic high-tech industry. They will also strongly emphasize the importance of innovative outcomes from new and improved products, services, and processes. As a result, they serve their consumers in a timely manner, and also create, manage, as well as improve innovative performance to achieve a competitive advantage. This study aims to develop propositions about the antecedents of innovative work behavior associated with significant investments in human capital to achieve organizational growth and performance. This paper expands on several Social Exchange Theories scholars to predict innovative work behavior in building the proposition. It proposes certain variables that can be employed as the determinants of innovative work behavior including human capital, developmental human resource configuration, and leadership. Some factors such as gratitude, knowledge management, and intellectual capital are mediators, while empowerment climate and job characteristics are moderators.
